If you have an employee that wants to attend training or receive other types of employee development, do you immediately become concerned about costs? This is a normal reaction because training is expensive. However, employee development is essential to keeping good employees over the long term. Loyal employees need to see progress in their careers or they will consider moving on. When an employee gets disillusioned with his or her job and moves on, it can be a costly proposition for your company.

According to a classic and well-respected Human Resources article by H.L. Smith and W.E. Watkins, the costs involved in turnover fall into several categories:

  • Separation costs are the expenses incurred when the employee leaves. These will vary depending on whether the person quits, is laid off or is fired. These include exit interviews, administrative tasks, unemployment payments and severance pay costs.
  • Vacancy costs are the costs you incur when you have an open position and have to take steps to ensure the work is done. These often include overtime costs for other employees. Sometimes, you may have to hire temporary help which is also costly.
  • Replacement costs can involve many factors. You will probably have to advertise for the position. Applications and resumes will need to be reviewed and the pool of applicants will need to be narrowed to the most promising candidates. Then, there is the time and effort involved in interviewing. You may incur costs in employment testing and background checks. In some cases, you may need to pay for job candidates to travel to interviews. If you offer the job to someone from another location, there will be relocation costs.
  • Training costs involve costs involved in getting the employee up-to-speed in the new job. Other employees may have to help with training which will result in lower productivity. Sometimes, you’ll need to pay overtime until the person gets up to speed.

When you consider all these costs, the expenses involved in employee development don’t seem nearly as daunting. When you invest in your employees, they are considerably more loyal and tend to be much more productive at work. You’ll still need to hire employees to replace who move to other positions, your costs won’t be nearly as high as replacing someone who is leaving the company entirely. Also, you’ll find that you need to hire much less often because employees won’t leave at high rates.

When I use the word effective I mean how successful are they at moving your company in the direction you wish while having a positive impact on your employees.

Having balance in this area termed “driving” by a company that develops comprehensive employee testing is very important for success. One can achieve balance by enforcing rules that are necessary but doing so in a manner that is beneficial and compassionate toward others.

If you are the owner of a company you could posses the skill to compassionately enforce. However, this may not be the case for everyone, your personality might have a tendency toward harshness. If you have the proclivity to be strict, understanding this can help you make choices that bring this trait into balance. If this is difficult for you to adjust, another approach would be to achieve balance by teaming up with a person who possess an opposite personality trait. One option would be to hire a manager with the tendency to respond with warmth and empathy. This way the enforcer can come in with his or her punitive tone and the empathetic manager can soften the blow with warmth and compassion.

Job satisfaction is closely linked to how meaningful one deems his/her job to be. Instilling this largely rests on the employer and how they represent their company to prospective employees, existing employees and the greater public.

Communicating the value of ones goods and services increases a sense of purpose in ones employees. This sense of purpose creates passion for the work one does.

Getting direct positive feedback from customers also creates conviction in ones employees. If an individual sees the positive impact his/her work has in the marketplace they will experience greater job satisfaction.

With this said, not all individuals need this kind of feedback. Others might get meaning from the vision and risk-taking capabilities of their job.

A psychometric test can give an employer greater understanding of the different personality types and job preferences of his/her employees. With this information he/she can position employees in jobs that meet their needs. When needs are met there is an increase in the degree and number of employees who experience job satisfaction.

According to The Conference Board, a company that provides insights into the business world, there is a downward trend in employee satisfaction. One report, which surveyed 5,000 U.S. employees, determined that only 45% are satisfied with their jobs. In 1987 when this survey was first conducted, 61% of those surveyed were satisfied with their job. The age group with the lowest employee satisfaction is the under 25 age group.

So how can we as a society stop this downward trend?

Employers need to pay attention to what is going on in their company. It is important for business owners to invest money and time in their employees. There are many factors that determine the job satisfaction an employee is experiencing or lacking such as work interest, job security, compensation and rewards, productivity, management style etc.

Now is the time to invest in programs and tools such as a psychometric test. This test can provide a look into your employees work preferences and increase employee satisfaction at your company.

As an employer it is important for you to have awareness of your employees work potential. If you feel you have employees that just aren’t living up to your expectations, it’s time to take a serious look at the situation. Are they not meeting your expectations because they are failing to perform to the potential you deemed they had when you hired them or are you as their boss failing to utilize in a way that meets their potential? It is difficult to be honest about the latter but it is important if you want to productively rectify the situation.

Because this is such a challenging question – as to whether the employee is failing the employer or vice versa, the process of correcting it may end with the knowledge that it exists. Often an employer is not sure what to do. This is where a psychometric test could be used to gain knowledge into your employees work preferences, style and strengths. If not this situation could even result in termination of a potentially beneficial employee.

As the owner of a company your concerns run far beyond your bottom line. Employee morale is a critical piece to the success or failure of your company.

Being at the helm requires strong interpersonal skills. This includes listening to and observing your employees. If you are skilled at this and you sense discontent among your subordinates you are probably right. You can then take steps to restructure and improve employee morale.

If you are not particularly adept at reading employee morale, or concerned with it, it’s time to start paying attention. It is often difficult for an employee to approach his or her boss about feeling underutilized or to express job dissatisfaction. Instead these feelings can be passed on to fellow employees. This attitude of discontent can be contagious and poisonous to your company.

There are also tools like the psychometric test, which can be used by an employer to evaluate your employees. Whatever you do as an employer, take steps to understand your employees.

After responding to three-dozen job postings I was called in for an interview. Good news, right? Well, yes but I was really feeling the pressure, and in fact quite desperate. I want the job. I want a job!

So the interview aspect went fine and I was feeling reasonably confident. As it was coming to a close, or so I thought, my prospective boss informed me that there are several positions available in the company. He said he would like for me to take a psychometric test to see which position would be the right fit. Not knowing what a psychometric test was I asked a series of questions, he set me up on a computer in a vacant office and I got started.

I spent twenty minutes on the first five questions; thinking and rethinking my answers and considering the impression I was giving. Then it occurred to me that actually that’s not what they wanted from me at all. The purpose of the test is to learn what my work preferences and strengths are, and therefore make me a more successful employee. With this new insight I got out of my head about who I think they want and told them who I am.

I’m in my mid 30’s and have been through a series of jobs since graduating from college. For one reason or another I justified staying at each much longer than I should have. With every career change I get more insight into who I am and what I want in terms of my professional life. However, if I continue down this path I’m not going to find the job that’s right for me until I hit retirement.  I don’t want to spend another year here, two years there. I want to land in a profession that motivates me and that I can picture myself at in ten years.

During this process I have learned there are so many variables when considering the profession that’s right for me. After many conversations with friends and family I decided to take a psychometric test to help me hone in on what truly motivates me and where my professional priorities lie. I‘m still processing the data, but I think I will step away with a clearer picture as to what career is right for me.
